The study reported a whopping 242% increase of \u201cHR professionals with data analysis skills\u201d (measured over 5 years).<\/p>\n\n\n\n<p>However, data analysis is half of the recipe \u2013 for people analytics to be truly effective it is also necessary to draw meaningful insights and design actionable, impactful policies &#8230; the exact steps companies report having less mastery over:<\/p>\n\n\n\n<figure class=\"wp-block-image size-full\"><img loading=\"lazy\" decoding=\"async\" width=\"415\" height=\"461\" src=\"https:\/\/d3.harvard.edu\/platform-peopleanalytics\/wp-content\/uploads\/sites\/30\/2022\/04\/Picture1.png\" alt=\"\" class=\"wp-image-840\" srcset=\"https:\/\/d3.harvard.edu\/platform-peopleanalytics\/wp-content\/uploads\/sites\/30\/2022\/04\/Picture1.png 415w, https:\/\/d3.harvard.edu\/platform-peopleanalytics\/wp-content\/uploads\/sites\/30\/2022\/04\/Picture1-270x300.png 270w\" sizes=\"auto, (max-width: 415px) 100vw, 415px\" \/><figcaption><a href=\"https:\/\/business.linkedin.com\/content\/dam\/me\/business\/en-us\/talent-solutions\/resources\/pdfs\/linkedin-2020-global-talent-trends-report.pdf?utm_campaign=LHS_EMLP_202006_Auto_ModTY6_1_MOFU_TPBL_Thank_You_GLOBAL_EN_CORP_Resource&amp;utm_medium=email&amp;utm_source=Eloqua&amp;veh=LHS_EMLP_202006_Auto_ModTY6_1_MOFU_TPBL_Thank_You_GLOBAL_EN_CORP_Resource&amp;eqid=CLNKD000403489459\">linkedin-2020-global-talent-trends-report<\/a><\/figcaption><\/figure>\n\n\n\n<p>Thus LinkedIn\u2019s report suggests one flaw of people analytics is overstated usefulness in effective decision-making. The cleanest, most complete data means little if limited actions are taken.<\/p>\n\n\n\n<p>Another flaw would be privacy threats \u2013 it\u2019s easy to imagine people analytics regressing into just another excuse for <a href=\"https:\/\/www.wsj.com\/articles\/smile-your-boss-is-tracking-your-happiness-11583255617\">creepy data collection.<\/a><\/p>\n\n\n\n<p><strong>Ethics and effectiveness can be operationalized<\/strong><\/p>\n\n\n\n<p>Two distinct operating models for people analytics are described in Richard Rosenow\u2019s blog article <a href=\"https:\/\/medium.com\/@richardrosenow\/people-analytics-platform-operating-model-57fecb0e7ea2\" data-type=\"URL\" data-id=\"https:\/\/medium.com\/@richardrosenow\/people-analytics-platform-operating-model-57fecb0e7ea2\">\u201cPeople Analytics: Platform Operating Model\u201d<\/a>:<\/p>\n\n\n\n<p>1. A Service Model born from analytics experts responding to in-house requests to improve processes,<\/p>\n\n\n\n<p>2. A Platform Model born from the adoption of data collection and analysis tools (e.g., Workday, Prism).<\/p>\n\n\n\n<figure class=\"wp-block-image size-full\"><img loading=\"lazy\" decoding=\"async\" width=\"624\" height=\"251\" src=\"https:\/\/d3.harvard.edu\/platform-peopleanalytics\/wp-content\/uploads\/sites\/30\/2022\/04\/Picture2.png\" alt=\"\" class=\"wp-image-850\" srcset=\"https:\/\/d3.harvard.edu\/platform-peopleanalytics\/wp-content\/uploads\/sites\/30\/2022\/04\/Picture2.png 624w, https:\/\/d3.harvard.edu\/platform-peopleanalytics\/wp-content\/uploads\/sites\/30\/2022\/04\/Picture2-300x121.png 300w, https:\/\/d3.harvard.edu\/platform-peopleanalytics\/wp-content\/uploads\/sites\/30\/2022\/04\/Picture2-600x241.png 600w\" sizes=\"auto, (max-width: 624px) 100vw, 624px\" \/><figcaption><a href=\"https:\/\/medium.com\/@richardrosenow\/people-analytics-platform-operating-model-57fecb0e7ea2\">https:\/\/medium.com\/@richardrosenow\/people-analytics-platform-operating-model-57fecb0e7ea2<\/a><\/figcaption><\/figure>\n\n\n\n<p>In the Service Model, Reporting and Research functions address data analysis and Partnership refers to \u201cclient-based decision support.\u201d<\/p>\n\n\n\n<p>In the Platform Model, people analytics processes separate into \u201cplatform data science\u201d and \u201cspecialty research.\u201d In Specialty Research, unique challenges are addressed while \u201cplatform data science&#8221; (Platform, Training, etc.) facilitates more automated, routine data analysis.<\/p>\n\n\n\n<p>Going back to the LinkedIn report, we know that companies are struggling with decision support and implementation. From class, we know that even the most well-intentioned data collection can lose employee trust if there is no subsequent action.<\/p>\n\n\n\n<p>Including Partnership as a standard function in the Service Model helps establish best practices \u2013 one that addresses both flaws: 1. New people analytics teams are reminded to allocate resources towards decision-support, increasing effectiveness, 2. Data collected is more likely to deliver impact, increasing meaning to employees and building trust.<\/p>\n\n\n\n<p><strong>The real privacy threat is purposeless data collection<\/strong><\/p>\n\n\n\n<p>What worries me is whether the Platform Model will become the dominating trend for future people analytics teams.<\/p>\n\n\n\n<p>Rosenow states that both models are based on naturally occurring functions observed in growing analytics teams, with the Platform Model being a relatively newer phenomenon.<\/p>\n\n\n\n<p>Currently, the Platform Model has no analogous role to the Partnership function. Instead of aiming to help teams maximize data impact team-by-team, the Solutions function is a pooled \u201ctechnical support\u201d team whose end goal is to help groups become self-sufficient.<\/p>\n\n\n\n<p>This places the burden of meaningful impact on the platform itself.
